Payroll is no longer merely an administrative function tucked away from the rest of the business. As workforces become more mobile, more dispersed and more demanding of clarity over pay, it is increasingly being treated as part of the employee experience itself. Vistra’s research suggests that most organisations now see payroll as central to their employer value proposition, yet a sizeable minority of payroll leaders say staff are still raising concerns on a regular basis.
Global workforces create new payroll complexities
The pressure is being sharpened by cross-border working. Vistra found that nearly a third of organisations already pay people across borders, rising to 41% among larger firms, while a majority expect international hiring to grow further. That trend brings obvious complications: different tax rules, social contributions and reporting obligations in every jurisdiction, as well as the practical strain of handling time zones, relocations and remote work. Industry guides from Ramco, Wise and Lano all point to the same conclusion: fragmented systems, multiple currencies and multi-country compliance make global payroll far harder to run consistently than domestic payroll.
Employees prioritise reliability over innovation
Yet the strongest warning from the research is that employees are not necessarily asking for the latest feature. Vistra says employers may be overestimating the appeal of flexible pay and earned wage access, while workers remain more focused on basics such as accurate payments, prompt payslip access and responsive support. In practice, that means payroll trust matters as much as payroll technology. When staff believe the system is unreliable, frustration grows quickly and can spill into wider disengagement.
Payroll performance has a direct impact on retention
That matters for retention. Vistra reports that repeated payroll errors would push many employees to consider leaving, while the same research links payroll modernisation with better engagement. The broader point is supported by Gallup’s long-running findings on engagement: more engaged teams tend to show less absence, lower turnover and stronger profitability. Payroll data, if properly integrated with HR systems, can also help organisations spot warning signs such as rising overtime, absence spikes or other indicators of strain before they become larger people problems.
Automation and integration shape the future of payroll
The direction of travel is towards greater automation, tighter governance and more unified platforms. Analysts quoted by Ramco, Wise, Lano, INEO Mobility, Deel and Employ Borderless all emphasise that centralised workflows can reduce errors, improve compliance and give employers a clearer view of where payroll and mobility processes are breaking down. Vistra argues that AI and automation are starting to make so-called "no touch payroll" more realistic, allowing organisations to capture employee data once and carry it through recruitment, onboarding, timekeeping and pay. For employers competing for talent, the message is straightforward: payroll can no longer be treated as invisible infrastructure if it is expected to support trust, loyalty and engagement.
Reward Strategy’s Say
Payroll has evolved from a back-office process into a critical part of the employee experience. As organisations manage increasingly global and mobile workforces, the challenge is no longer simply paying people on time, but delivering a consistent, compliant and trustworthy experience across multiple jurisdictions.
While AI, automation and earned wage access continue to attract attention, Vistra’s research suggests employees remain focused on the fundamentals: accurate pay, accessible information and reliable support. This reinforces an important lesson: payroll technology should be judged not by its features, but by its ability to build trust. In a competitive labour market, payroll errors can quickly undermine engagement and retention, making investment in integrated, resilient payroll systems a business priority rather than an operational nice-to-have.
